| Abstract | การวิจัยเชิงวิเคราะห์แบบภาคตัดขวางนี้ มีวัตถุประสงค์เพื่อศึกษา (1) ปัจจัยส่วนบุคคล การคงอยู่ในองค์การ การฝังตรึงในงานและความผูกพันของผู้ให้บริการต่อสถานประกอบการสปาเพื่อสุขภาพจังหวัดภูเก็ต และ (2) อิทธิพลร่วมของปัจจัยส่วนบุคคล ปัจจัยการฝังตรึงในงานและปัจจัยความผูกพันของพนักงานต่อการคงอยู่ในสถานประกอบการสปาเพื่อสุขภาพจังหวัดภูเก็ต ผลการวิจัยพบว่า (1) ผู้ให้บริการในสถานประกอบการสปาเพื่อสุขภาพจังหวัดภูเก็ต ส่วนใหญ่เป็นเพศหญิง อายุเฉลี่ย 40.04 ปี มีสถานภาพโสด จบระดับมัธยมศึกษา มีอายุงานในสถานที่ทางานปัจจุบัน 1 ถึง 3 ปี มีรายได้ต่อเดือนที่มาจากอาชีพผู้ให้บริการอยู่ระหว่าง 10,001 ถึง 20,000 บาท มีภูมิลำเนาอยู่ในภาคตะวันออกเฉียงเหนือ มีประสบการณ์ในอาชีพนี้มาก่อน มีระดับความคิดเห็นต่อการคงอยู่ในองค์การ การฝังตรึงในงานและความผูกพันของพนักงานอยู่ในระดับมากที่สุด และ (2) การฝังตรึงในงานและความผูกพันต่อองค์การด้านจิตใจและด้านความผูกพันต่อเนื่อง มีอิทธิพลเชิงบวกต่อการคงอยู่ของผู้ให้บริการในสถานประกอบการสปาเพื่อสุขภาพจังหวัดภูเก็ต ในขณะที่ระดับรายได้ช่วง 30,001 ถึง 40,000 บาท มีอิทธิพลเชิงลบต่อการคงอยู่ โดยมีอำนาจการพยากรณ์ร่วมกัน ร้อยละ 62.70 || This analytical cross-sectional research aimed to: (1) measure personal characteristics, job embeddedness, employee engagement and the retention of spa therapists; and (2) determine the co-influence of personal characteristics, job embeddedness and employee engagement on the retention of spa therapists, all in health spa establishments of Phuket province.The study involved 325 spa therapists randomly selected from all 1,328 spa therapists working at health spa establishments in Phuket. Data were collected using a questionnaire with the reliability value (Cronbach’s alpha) of 0.93. Descriptive statistics and stepwise multiple regression analysis were used to analyze the data.The results revealed that: (1) Most of the respondents were female with an average age of 40.04 years, single, graduated from high school, had 1 to 3 years’experience in their workplaces, had an income from spa therapist carier of 10,001 - 20,000 Baht, had domiciles in northeastern Thailand and had worked in health spa therapy before. Their agreement to job embeddedness, employee engagement and employee retention was at the highest level; (2) Regarding their retention at health spa establishments in Phuket, Job embeddedness, employee engagement in affective commitment and continuance commitment aspects showed positive influence on such retention, while income from health spa work between 30,001 and 40,000 baht showed negative influence with co-predictive power of 62.7%. |
